若手社員の労働価値観と職務満足分析：インターナル・マーケティングの視点

抄録	本研究は、大学卒業後、入社3年目までの若手社員を対象に質問紙調紙を用いてweb調査を実施し、労働価値観が職務満足に及ぼす要因を分析した。顧客満足度調査などで用いられるCS分析を活用した。満足度が高い重点維持項目は、タスクの完結性、達成感（仕事）、社会貢献となり、改善度が高い重点改善項目は、捧げる（組織）、尽くす（組織）、組織貢献となった。今後、若手社員の職務満足を高めていくには、仕事本来の面白さを感じる5つの職務特性要因を仕事に取り入れていく必要がある。また、内発的モチベーションの度合を図るMPS（Motivating Potential Score）を高めていく、職務設計が重要になってくる。経営者や人事担当者は、若手社員の労働価値観を理解して改善していくことが、若手社員の職務満足につながり、離職率の低下となっていく。コロナ禍で労働価値観が変化するなか、若手社員が求める働く魅力づくりをしていくには、インターナル・マーケティングの視点が求められる。
